We're talking about executive search, and why it drags on for months while everyone watches the calendar.
Here's the headline number: The average C-suite search now runs 4 to 6 months. Some go even longer. And the cost isn't just the search fee; it's the opportunity cost of a seat left empty while a company loses momentum.
So what's the conventional diagnosis? It's a talent shortage. There just aren't enough qualified leaders in the market.
I'd push back on that hard. The talent pool is deeper than it's ever been: more diverse, more global, more remote-ready than at any point in modern history. If anything, supply has expanded.
So, if the talent is there, why are searches still taking half a year?
Because the real bottleneck is somewhere else entirely, and it's been hiding in plain sight inside every hiring committee in the world.
Let's name it: The bottleneck is decision latency inside the hiring committee. Too many stakeholders, misaligned scorecards, interview loops that stretch across 6 weeks. Every step needs consensus, and consensus is slow.
Here's what that looks like in practice: A Fortune 500 board shortlists a finalist. Everyone likes her, but the debrief drags on for 3 weeks because 3 executives each want one more conversation.
And in that 3 weeks?
The finalist takes another offer. A faster-moving competitor closes her in 9 days. The board is back to square one, and the search fee is wasted.
And the structural problem is it's getting worse, not better. Remote work expanded candidate pools, which sounds great, but it also massively inflated the long list. Every search now starts with 200 names instead of 50. Add to that, every stakeholder has a soft veto: The CFO wants one profile, the COO wants another, and nobody wants to be the one who overruled the board chair.
And there's a second bottleneck layered on top: the compensation committee. Even when everyone agrees on the candidate, comp approval can take another month of back-and-forth.
Consensus-driven cultures punish decisive hiring. The safest move is always to add another meeting, never to make the call.
So what actually fixes it? Four things, and they're all operational, not philosophical: First, a single decision-maker, not a committee—one person with the authority and accountability to say yes or no. Second, a written scorecard agreed on upfront. Every stakeholder signs off on the criteria before the search starts—no moving the goalposts mid-process.
Third, hard deadlines per stage: first-round debrief by Friday, final round debrief within 5 business days—no extensions, no exceptions. And fourth, a smaller interview panel: 5 people, not 15. Depth of signal over breadth of opinions.
The bigger takeaway is this: Speed to hire is a competitive moat. The firms that treat it as a strategic priority, not an HR task, win the best candidates every single time. The bottleneck was never the market; it was always the process.
